‘AI will Change HR Significantly, but not Replace the Human Element’: R.P. Yadav, Chairman, Genius HRTech Limited

As organisations navigate a rapidly evolving world of work, HR technology is playing an increasingly critical role in shaping how businesses attract, manage, and engage talent. In this exclusive interview, R.P. Yadav, Chairman of Genius HRTech Limited, shares his perspectives with Anannya Saraswat, Correspondent, APAC Media and CXO Media, on the evolving HR-tech landscape in India, the growing influence of AI, workforce personalisation, flexible work models, and the key trends that are likely to define the future of human resources. 

What differentiates Genius HRTech from other players in the HR technology and workforce solutions space?

What differentiates Genius HRTech is that we have always looked at HR technology from the perspective of the workforce problem that needs to be solved, rather than technology for its own sake. Humanizing technology has been our aim since our inception. Our experience of working closely with organisations across different sectors has given us a fairly practical understanding of what employers actually need when it comes to hiring, workforce management, compliance, productivity, and employee engagement.

The HR technology market has many specialised platforms, but organisations increasingly want fewer disconnected systems and better integration between their people processes. Our approach is therefore to combine technology with our understanding of recruitment and workforce management. The objective is not simply to automate an existing process, but to make the process faster, more transparent, and more useful for both the employer and the employee.

How do you assess the current size and growth trajectory of the HR software and solutions market in India?

India’s HR technology market is at an interesting stage. It has moved well beyond being limited to payroll or attendance systems. Organisations today are looking at technology across the entire employee lifecycle, from attracting and hiring talent to onboarding, performance, learning, engagement, and workforce analytics.

The significance of this change of outlook is important because the Indian workforce itself is changing. We have a large and diverse working population, increasing formalisation of employment, and organisations operating across multiple locations. The generational diversity in the current workforce calls for this change at a higher pace. This creates a need for technology that can manage complexity at scale, with the easiest processes with a one-click action can resolve complex manual actions that once took days to resolve.

I would expect the market to continue growing over the next few years, but the nature of growth will also change. Buyers are becoming more discerning. They will look for measurable outcomes, integration, and ease of use rather than simply adding another HR platform to their technology stack.

What are the major types of HR-tech solutions and services currently prevalent in India, and what are their key use cases for organisations?

The HR-tech ecosystem in India now covers a very wide range of functions. At the basic level, there are payroll, attendance, leave, and compliance solutions. Then you have recruitment and applicant tracking platforms, onboarding systems, performance management, learning and development, employee engagement, and benefits platforms.

A growing area is workforce analytics, where organisations use employee data to understand attrition, productivity, hiring requirements, and workforce costs. AI-enabled recruitment and employee-service tools are also gaining traction.

The most important trend that I have observed is that the demand for convergence of all the mentioned solutions is soaring. Today, an organisation doesn’t necessarily want separate systems that don’t communicate with each other. It wants a connected view of its workforce from a dynamic dashboard that brings together the entire functionality of the organisation under a single umbrella.

To state an example, Genius’s client base is becoming more integrated by the day. An organisation that once chose us only as their Recruitment Partner now depends on us for solutions of Statutory Compliance, HRMS and Background Checks as well, bringing end-to-end employee life-cycle management under one manageable structure.

 That is where HR technology can create much greater value.

Artificial intelligence is increasingly influencing hiring decisions. How do you see AI reshaping the HR industry? What are some of the real-world AI applications being adopted by Indian organisations today?

AI will change HR significantly, but I don’t believe it will replace the human element of Human Resources. In fact, the organisations that use AI well are giving their HR teams more time to focus on the human side of the function, while AI platforms execute the mundane work.

We are already seeing applications in areas such as resume screening with ATS, candidate matching and rating, interview scheduling, job-description creation, employee queries, workforce analytics and identifying patterns in attrition. AI can also help recruiters process large volumes of information much faster and identify candidates based on skills rather than relying only on conventional qualifications or keywords.

Another real-time use case is the impact of AI in Learning and Development. Organisations are building extensive systems internally or onboarding L&D Support platforms that are integrating AI-led learning structures, identifying skill gaps, auto-updating knowledge base in training materials and building impactful skill-based training modules.

The bigger opportunity, however, is decision support. AI can bring together large amounts of workforce information and help managers identify patterns that may otherwise be missed. Reports, crisis alerts, employment patterns, workforce productivity patterns are now possible to be generated at one-click. At the same time, organisations need to be careful about bias, privacy and transparency. AI should assist human decision-making, not become a black box that makes important employment decisions without accountability.

Hyperpersonalisation is becoming a major theme in employee experience. How can organisations use employee data and AI to create personalised career, learning, benefits, and engagement journeys?

Employees don’t all have the same expectations, so organisations cannot expect a single employee experience to work equally well for everyone. Someone at the beginning of their career may want learning opportunities and mentorship, while a more experienced employee may place greater importance on leadership opportunities, flexibility or benefits.

With the right safeguards around employee data, AI can help organisations understand these different needs and provide more relevant recommendations. As I already mentioned, learning platforms can recommend courses based on an employee’s role and career aspirations. Organisations can also use workforce data to identify skill gaps and suggest possible career pathways, training opportunities and work structures.

The important word here is trust. Personalisation should not become surveillance. Employees need to understand what data is being collected, why it is being used and how it benefits them. If organisations get that balance right, personalisation can make the employee experience much more meaningful.

How can AI support the emerging ‘Work from Anywhere’ model, particularly as younger generations enter the workforce with very different expectations around flexibility and technology?

Work from Anywhere requires a different level of coordination because the workplace is no longer necessarily a physical location. AI can help organisations manage this distributed workforce by improving communication, scheduling, collaboration, workforce planning, and access to information.

For employees, AI-powered assistants can reduce the time spent looking for information or completing routine administrative tasks. For managers, analytics can provide a better understanding of workload, productivity, and workforce requirements without relying purely on physical presence as a measure of performance.

Younger employees are also entering the workforce with an expectation that technology should make work simpler. We have all come across multiple news stories across workforces where the employees from the current generation and even late millennials are walking out of jobs unsupported by technology or where work culture is not adaptable and flexible. Organisations therefore need to think beyond whether employees are sitting in an office. The focus should increasingly be on outcomes, collaboration, and employee experience. Flexibility will remain important, but it has to be supported by the right systems and a strong culture of accountability.

Which industries or sectors are generating the biggest opportunities for HR technology and particularly for Genius HRTech? What are some of the key workforce and hiring trends Indian businesses should watch over the next 2–3 years?

The opportunity is broad because every sector has a workforce challenge, although the nature of that challenge differs. Industries with large, distributed or high-volume workforces, industries looking for unified workforce solutions, naturally have a greater need for technology around recruitment, deployment, attendance & payrolling, compliance, background checks and workforce productivity. This includes sectors such as Manufacturing, Retail, Logistics, BFSI, Healthcare, IT, Managed Services and IT-enabled services.

Over the next two to three years, I see three developments becoming particularly important. First, skills will become more important than conventional job titles as organisations rethink what capabilities they need. Second, AI will increasingly become part of everyday HR operations rather than remaining a separate technology initiative. Third, employers will have to respond to a workforce that expects greater flexibility, faster career progression and a more personalised employee experience.

For HR leaders, the challenge will be balancing all of this with business realities. Technology can provide the tools, but organisations still need the right culture, leadership, and workforce strategy to make those tools effective.
